Preface The Book's Origin

The Leader Within is the result of our many years of experience training, consulting, coaching, and researching American business managers and leaders. At the heart of this book is a seven-year, in-depth, statistical study of the influence behaviors used by American corporate executives. Although the report's statistics are not included (to reduce reading time and save space), the conclusions presented in this book are sound and substantiated.

The Book's Purpose

This book is a self-development resource; its purpose is to help you learn more about yourself so that you can change, grow, and become a better leader. Its primary objective is to present some well-developed models that help you re-create or reinvent your leadership approach so that you can bring about better organizational results and greater human satisfaction.

Knowing yourself is key to being an effective leader. The models explained in this book can help you examine the inner self that you bring to your organizational life's frequent "moments of influence." Examining how you presently behave as a leader, and then contrasting and comparing those behaviors with possible alternatives, can provide you with invaluable insights for becoming a more effective leader.

The Book's Intended Audience

We wrote this book for managers and leaders--people who earn a living by influencing others within organizational settings. However, other audiences will also find it informative and helpful. Consultants can utilize the information within this book to better understand the executives they coach. Human resource professionals can use this book as a tool for broadening and refining their executive development programs. College and university faculty can use this book as a challenging and stimulating text for their own leadership teaching or research, and the research formulated by the students they advise.

The Authors' Frame of Reference

The working definition of leadership used in this book is, of course, values based, as is any definition of worth. We define a leader as anyone who acts to arouse, engage, and satisfy the motives of the follower--within an environment of conflict, competition, or change--that results in the follower taking action toward a mutually shared outcome or vision.

As you will see, that vision must be growthful for the follower, ultimately societal, and also contribute to the well-being of all involved. The values inherent in this definition involve the follower's growth and development; they imply the follower's eventual independence and autonomy of action when serving the (organizational) outcome or vision.

The term servant leader might come to mind. The leader who is a servant judges his or her success not only in the accomplishment of the outcome, but also by the effects the accomplishment has on those who do the accomplishing. Are those who are led healthier, happier, committed, and more apt to become leaders themselves? The true intent of the servant leader is to serve both the vision and all those who seek to achieve that vision. The servant leader's inner intent is not self-oriented, but other-oriented. Such a leader ensures that other people's high-priority needs are being served.1

The Book's Organization

The book is organized into seven chapters, which move from a discussion of an individual's inner makeup or personality dimensions, to the role of a leader, to the implications inner personality has on an individual's potential to carry out the leader role. Each chapter is divided into two sections that help organize the seven key chapters.

• Chapter 1 discusses the leadership challenge of self-change.

• Chapter 2 defines the parameters of personality and leadership.

• Chapters 3, 4, and 5 present in-depth discussions and models for understanding the three key aspects of personality: disposition, values, and persona.

• Chapter 6 discusses leader behaviors in a one-to-one context.

• Chapter 7 makes the important connection among disposition, values, and leadership behaviors. This chapter examines the relationship between personality and leadership behaviors that may help you become a more effective leader.

The Authors' Hopes

We wrote this book with the hope that increased self-awareness would result in better leadership and fewer negative personalities in organizations. We hope for less ego, politics, personal hurt, and psychological turn off on the part of all people in organizations; and we hope for more organizational go, action, personal joy, and liberation of personal energy and motivation for organizational purpose. Our dream of healthier organizations will happen more readily if leaders become more self-aware and elicit more self-awareness from their followers.

Discovering who you are and what you can be is a lifelong challenge. Connecting to the "lost" or as yet undiscovered facets of your humanness will make you a better leader and will go far to rekindle the spirit of the people you lead.

This is a useful book

This book can be useful to any man or woman who already is, or wants to become, an effective, if not wise, leader of other people.

The book is well named; it is about self-knowledge as a prerequisite to effective leadership of others. It is written to be used, more than read and returned to a shelf. My copy is well-marked with notes and highlighting. If you're looking for a cleverly written and poetically worded book, this is not it. This sits between a textbook and an everyday quick reference guide.

While the authors are well-credentialed management scientists and consultants, they have not included a lot of data or pithy stories about the effective and ineffective leaders they have helped over the decades. There are plenty of charts and diagrams for the major subjects, however. Overall, they have written a useful overview of the emotional, psychological and behavioral inclinations and choices upon which we base our leadership decisions and actions - with tips on how to use the information.

Too many managers, business owners, executives and team leads, among others, focus on how to get more out of people with little or no meaningful consideration about what they're putting into the environment. To deeply understand others, one must understand oneself. To understand human motivation, one must be in deep rapport with what motivates oneself. To really "get" what it means to effectively lead others toward important outcomes, a leader must go beyond merely remembering what it was like to follow (though for many that would be a terrific start) and truly empathize with one's followers. All of that is only possible when one is truly in touch with oneself.

I think this book provides easy-to-grasp explanations of established assessment tools, such as the DISC model. It discusses the important differences between one's disposition, values, and persona. It describes and explores another model called TISC, which helps one understand the blend of self-focused and other-focused motivations. One's disposition and valuing point of view will substantially determine how one "shows up" as a leader. The book includes an overview of the Situational Leadership model, too.

In short, you have to understand this stuff if you want to be more than a super-manager who drives people to make the numbers. If you want to be the kind of leader who affects people in powerfully positive ways, and is effective in the everyday world, spend some time with The Leader Within.

I look at it this way; this isn't the only book on leadership to own. But, it will help if it's one of them.

Some gems, but over-complicated by "academic" jargon

This book is not bad per se. It covers useful points such as knowing yourself to lead, differentiating between your natural predispositions and your projected self, DISC model to help understand your predispositions, a small smattering of useful stories to illustrate the complexities in personality and behaviour (more would've been great) etc.

Unfortunately, it is shrouded in academia speak so it's almost like reading a university text book or academic journals. A simplified version of this book - while it may seem "dumbed down" to academics - will actually be much more practical and useful.

What I ended with up after reading this book, is a lot of definitions, terms, jargon, but found very little that is practical in real life. Pity, it could've been better. I'm surprised Ken didn't make use of his writing techniques from "Who Moved My Cheese?", which is so much more practical.

Leading others by understanding yourself

Ken Blanchard is the draw in this group-authored book, even if he doesn't get top billing. The author of The One-Minute Manager and his co-writers Drea Zigarmi, Michael O'Connor and Carl Edeburn explain how to understand and shape your personality to become the kind of leader or manager you want to be. Their book is not a tract on cognitive science but rather a business text with useful exercises and insights - in particular, the notion of personality as layered, complex and malleable rather than hard and unchanging. The authors' charts are a bit of a hodgepodge; they occasionally strain for an image and their presentation of ideas can be confusing. However, getAbstract recommends this book to Blanchard fans and others who are striving to enhance their charisma and brush up their leadership style.

In what could be an excellent companion piece to either branding book mentioned this month, Wharton professor Hrebiniak deconstructs the grand theories and explores what it takes to work in the real world. He starts by discussing what doesn’t work–when managers dream up ambitious scenarios but leave the execution to their underlings, things are bound to go wrong. In other words: formula is easy; execution is hard. Ownership, according to Hrebiniak, is the key to success, and he moves clearly through the many steps of taking strategy from the theoretical to the concrete. There are sections devoted to all the common pitfalls: information sharing, providing appropriate incentives, and managing culture change. Case studies of big corporations and the challenges they met or flubbed provide a real-world look at the stakes involved. The author also provides an examination of power and influence as they relate to execution, and a section that demonstrates how his theories could be applied to recent M&As. Dr. Lawrence Hrebiniak is a professor in the Department of Management of the Wharton School at the University of Pennsylvania. He has been a member of the Wharton faculty since 1976, and currently teaches courses in strategic management and strategy implementation in the Wharton M.B.A. and Executive Education programs. He held several managerial positions in industry prior to entering academia, and is a past president of the Organization Theory Division of the Academy of Management. For over two years, he was one of five Wharton faculty providing commentaries on the Wharton Management Report, a daily program on the Financial News Network.

His consulting activities and executive development programs focus on strategy implementation, the formulation of strategy, and organizational design, both inside and outside the U.S. Dr. Hrebiniak's clients have included Johnson & Johnson, AT&T, Chemical Bank, Isuzu (Japan), Weyerhauser, Dun & Bradstreet, DuPont, Management Centre (Europe), the Social Security Administration, First American Bankshares, General Motors (U.S., Brazil, Japan, Venezuela), Chase Manhattan, Studio Amrosetti (Milan), and GE.

Dr. Hrebiniak's current research is concerned primarily with strategy implementation, especially the relationships among strategy, structure and performance. He is also interested in strategic adaptation as organizations change over time to remain competitive. This book focuses on a critical management issue: Making strategy work or executing strategy effectively.

Theories and advice about the requisites of good planning and strategy formulation abound in management literature. A vast array of planning models and techniques has been paraded before managers over the years, and managers for the most part understand them and know how to use them effectively.

The problem with poor performance typically is not with planning, but with doing. That is, strategies often aren't implemented successfully. Making strategy work is more difficult than strategy making. Sound plans flounder or die because of a lack of execution know-how. This book focuses on execution—the processes, decisions, and actions needed to make strategy work.

What differentiates this book from others, beyond its emphasis on a critical management need? I'm excited about the present approach to execution for the six following reasons.

Learning from Experience

This book is based on data. It borrows from the experiences of hundreds of managers actually involved in strategy execution. There are multiple sources of data, which ensures complete coverage of execution-related issues. What You Need to Lead

The focus of the book is on the knowledge, skills, and capabilities managers need to lead execution efforts. Its content is action- and results-oriented.

Most organizations recruit, train, and retain good managers; they are staffed by good people—even great people. Most managers are motivated and qualified people who want to perform well.

Even good people, however, can be hampered by poor incentives, controls, organizational structures, and company policies or operating procedures that inhibit their ability to execute and get things done. Even great leaders, in top management positions, will fail if they're not well versed in the conditions that affect execution success. Managers need to understand what makes strategy work. Intuition and personality simply aren't sufficient, given such a complex task. This book focuses on this knowledge and the capabilities and insights leaders need for execution success.

The Big Picture

In this book, I develop a unifying, integrated approach to execution. I focus on the big picture, as well as the nitty-gritty of the execution process and methods. I spell out a logical approach to execution and the relationships among key execution decisions.

This book not only identifies these key factors and their relationships, but also goes into detail on each of the factors needed for execution success. It provides an important, integrated approach to execution and dissects the approach to focus on its key elements, actions, or decisions. This book then provides both an overview of the execution process and an in-depth reference manual for key aspects of this process.

Effective Change Management

Leading successful execution efforts usually demands the effective management of change, and this book integrates important change-management issues into its treatment of execution.

This book discusses power, influence, and resistance to change. It focuses on real and practical change-related issues—such as whether to implement execution related changes quickly, all at once, or in a more deliberate and sequential fashion over time. I tell you why "speed kills" and explain how large, complex changes can severely hurt execution outcomes. I focus on the details of cultural change and the organizational power structure, and how they can be used to make strategy work.

Applying What You Learn

This book practices what it preaches. The final chapter shows how to apply the logic, insights, and practical advice of preceding chapters to a real, huge, and pervasive problem: Making mergers and acquisitions (M&A) work.

M&A strategies often flounder or fail; my last chapter explains why this is the case and how to increase the success of M&A efforts by applying the book's approach to execution. I also highlight the utility of the book's advice and guidelines when trying to make M&A efforts successful. I feel it is only fitting and proper to end an execution book on a positive and useful note—by showing how practical execution can be in confronting an important and pervasive real-world issue and how it can save management a lot of time, effort, and money.

The Bottom Line

Sixth and finally, the reasons above—taken together—distinguish this book significantly from other recent works, such as Bossidy and Charan's Execution (Crown Business, 2002). This book covers more of the important factors and decisions related to successful execution. It offers an empirically-based, integrative, complete approach to making strategy work and focuses more extensively on managing change than other publications dealing with implementation.

The bottom line is that my book greatly adds to and follows logically Bossidy and Charan's Execution. It is an important and necessary addition to the toolkit of managers looking to execute strategy and change effectively.

On a Final Note

Leading execution and change to make strategy work is a difficult and formidable task. For the six reasons I have listed, I believe this task can be made more logical, manageable, and successful by the present book's approach and insights.

Excellent Book

I have often felt that many times the leadership of a company or even division was all about defining the strategy, where are we going and what are the overall goals. It was then up to the next level of management to make it happen. I am a manager and like most managers I have had a few occasions when I new where we should be going, I felt I clearly set the direction, but something in the execution failed and we did noting but waste a lot of time to get half measures. The world is full of good plans that failed due to poor performance. This book explains that a true leader needs to keep the execution of the strategy in mind when creating the direction. Combine the two and get your hands dirty in the working of the plan. This book is all about getting the job done, covering the processes and actions that need to get done to make solid strategies work.

The author created this book from real life experiences, either his own or those of case studies and interviews. He is giving the reader solid techniques derived from real world examples that were a success. I also got a great deal out of the final chapter. The author shows the reader how to apply what he has detailed in the book into a real life problem. Making a strategy come together and really work is either good management or luck and most of us are not that lucky. This book gives you the tools for making strategies work. What I liked about the book is even though the author is aiming for the CEO chair with the book, the methods he talks about could be used by any level of management on any size of project. The book is well written and enjoyable. It is well work your time.

The Neophyte's Guide to Selecting and Implementing Strategy

Corporate strategy was a relatively new subject when I first became a strategy consultant in 1971. I remember executives picking bad strategies right and left and being totally clueless about how to implement a good strategy if they happened upon one.

Making Strategy Work is a good reminder that there are still organizations out there that have never picked a strategy that worked or implemented a workable strategy successfully. Yet these organizations are full of graduates of the most stellar business schools who know all the strategic management and planning lingo.

Professor Hrebiniak starts with the academic strategic lingo and clearly distills the key lessons of choosing and implementing strategies into bite-sized pieces for large organizations to implement.

It's not surprising that this book is filled with examples from the old AT&T and its remaining pieces, General Motors, Sears and other organizations known for their strategic problems. Mr. Hrebiniak has been there and done that in consulting for such organizations for many years, and describes their mind set well.

Naturally, if you are of more innovative and entrepreneurial orientation, you won't find this book nearly as interesting. But it's an important contribution to the literature that I'm surprised that someone didn't write long before now.

Well, they sort of did write this book before now. You can find pieces of this book in various books and articles . . . but Making Strategy Work is a convenient place to find all of those pieces in one place . . . for those who haven't developed and implemented a successful strategy before to get a sense of what they should be doing.

Based on the experiences of managers, the book focuses on the knowledge, skills and capabilities managers need to execute strategy. It presents an integrated approach, presenting and detailing key execution decisions, incorporating central change-management issues. The final chapter shows how to apply the logic, insights, and guidance presented in this work. Of special note is that one chapter is devoted to motivation, incentives, and the control process encompassing accountability, responsibility and leadership. If you want a book to help guide turning your strategic plan into performance and profits, this book is right on target. Highly recommended.

This is not the feel good book of the summer, it almost scares the pants off of you given the many different ways faceless criminals can rudely interrupt your life with identity theft. This book details out many of the identity theft scams that are prevalent today. It shows you, maybe in a way that is a touch over the top, just how vulnerable you are. On the positive side it also gives you the tools to fight back and the steps you can take to protect yourself. It also instructs you on what you can do if you become an identity theft victim. The book details out how the world of credit operates and your rights and responsibilities.

The current world we live in enables us to be discriminated against in the credit world because of our age, gender or marital status. The privacy of our financial information may be compromised and is so widely disseminated that it is making it more and more vulnerable to identity theft all the time. That is why this book is important, it gives the reader some tools to help us remain safe or at least less vulnerable. Overall the author gives the reader a number of useful and well described tips for how to keep as safe as possible and how to fix problems if they come up. It is a bit on the dramatic side, but if you are a victim of this type of crime then the descriptions are probably right on the mark.

About the Author

A professor at Purdue University, Douglas E. Comer develops and teaches courses in computer networking and internetworking. His series of books on networking and TCP/IP protocols receives the highest acclaim; his books are popular worldwide. One of the researchers who contributed to the formation of the Internet in the late 1970s and 1980s, he served on the Internet Architecture Board, is a Fellow of the ACM, and was appointed to the ACM/IEEE joint curriculum committee that recommended laboratories in computer science and engineering curricula. Dr. Comer consults for industry and lectures about the Internet to hundreds of professionals and diverse audiences around the world at professional conferences and on-site presentations.

Network engineers, managers, programmers, professors and students have all asked how they can gain a deeper understanding of computer networks and internets. This book answers the question. It asserts that the best way to learn is by doing—there is no good substitute for hands-on experience with a real network. Interconnecting hardware, configuring network systems, measuring performance, observing protocols in action, and creating client-server programs that communicate over a network all help sharpen one's understanding and appreciation.

What hardware and software facilities are required for hands-on experimentation? Instead of specifying an exact platform, this book is organized into six sections that each consider a hardware platform and outline experiments that can be carried out using the hardware. The first section begins by considering the smallest possible facility, a single stand-alone computer. Successive sections describe increasingly more powerful (and more expensive) facilities and the experiments they support. The last sections document advanced hardware and software facilities used for protocol development and network systems engineering. The point is that experimentation is always possible—although the facilities at hand determine the types of experiments that can be performed, even low-cost, general-purpose facilities offer opportunities.

The broadest distinction among facilities concerns isolation. Early sections of the book describe experiments that can be carried out on conventional, general-purpose computers connected to a production network. Later sections describe experiments such as packet capture, intranet configuration, and protocol development that require a special, dedicated facility. Industry often uses the terms testbed or testnet to describe a separate dedicated facility; academia usually uses the term laboratory. An industrial testbed can serve two purposes. Like an academic laboratory, a testbed provides an environment that supports training. In addition the testbed provides a safe environment in which new or upgraded network systems can be configured, measured, and tested before being installed in the company's production network. Although we use the academic term laboratory throughout the book, many of the experiments are designed with industrial testbeds in mind. In the section on configuration, for example, experiments specify using an isolated facility to configure hosts, routers, and a firewall to form an intranet.

In addition to a wide variety of topics, the experiments in this book cover a wide range of difficulty. Some experiments, especially those near the beginning of each chapter, are straightforward and may require less than a half hour to perform. Other experiments are both difficult and lengthy. For example, the IP router experiment described in Chapter 20 is taken from a second-year graduate class that I teach at Purdue. Students work in teams and require most of a semester to build a working IP router. Most experiments list optional extensions that suggest ways to go beyond the basics. The best students in my classes work through all the options, and sometimes invent options of their own.

Networking professionals who are working alone can pick and choose among experiments in various chapters. Programmers will focus on the client-server experiments in Parts I and II; system administrators will focus on the configuration experiments in Part IV. Engineers who implement and optimize network systems and protocol stacks will focus on the performance measurements in Part III or protocol development experiments in Parts V and VI.

Professors teaching networking courses can choose experiments appropriate to the class. Most colleges and universities cram all of networking and internetworking into a single one-semester overview course. In such a course, students should see a wide range of experiments to acquaint them with all aspects of the subject, especially network programming, network measurement, and protocol analysis. For example, students in my undergraduate class begin the first week using Internet applications and writing programs as described in Part II. When the lectures cover Local Area Networks, the students are assigned measurement experiments from Part III. The weeks that the lectures cover IP and TCP, students perform packet capture and protocol analysis experiments from Part III. Finally, students are ready to tackle a more advanced (socket) programming experiment from Part III.

Colleges and universities fortunate enough to have multiple courses in networking can divide the experiments in this book among the courses and go into more depth in each. In a one-semester network programming course students concentrate on the programming experiments in Part III. Students in such a course also enjoy building the internet emulation gateway from Chapter 8 and constructing a library for the simplified API. If students do not have any previous experience, they can begin by using the simplified API in Part II, which allows them to start programming before they learn the details of sockets. I usually encourage students in a network programming course to incorporate the optional extensions and to think about ways the software can be parameterized.

In a one-semester network administration course, students can focus on the configuration experiments in Part IV. Students enjoy creating their own version of an intranet, and are especially pleased when they can configure unconventional domain names. As an interesting challenge, I ask students to establish two apparently unrelated domain hierarchies for the same set of computers.

Finally, in any course that discusses protocol design, students should begin by building the Internet emulation gateway described in Chapter 8. The gateway project requires students to extend their knowledge of socket programming to include UDP, allows them to see an application gateway, and causes them to consider the possible errors with which protocols must contend (i.e., packet loss, duplication, corruption, and delay).

disappointing

I had great expectations for this book, but I have to say they have not been met. Some of the exercises are extremely simple; many of the others are difficult, vague, or ill-defined. Also, the exercises don't match up conveniently with chapters of the accompanying text. You have to poke around in the homework problems of the text to find what exercises may go with those chapters. They're not in the same order as the text, and there are many chapters in the text that have no exercises associated with them. Also, the exercises don't ask for any analysis on the students' part--they just have a list of steps for the students to check off.

About the Author

Cecil D. Mercer is a retired Distinguished Professor of Education. One of his major works is Students with Learning Disabilities, and he is coauthor of the Strategic Math Series, the Great Leaps K-2 Reading Program, and the Great Leaps Math Program. Cecil has served on the International Dyslexia Association Board of Directors and on the Learning Disabilities Association of America Professional Advisory Board. He was awarded the College of Education Teacher of the Year award three times at the University of Florida and also has received the University of Florida Graduate School Advisor/Mentoring Award as well as the College of Education Lifetime Achievement Award.

 

Ann R. Mercer is a former educational diagnostician and a former special education teacher of students with emotional disabilities and students with learning problems at both the elementary and secondary levels.
